Employee awards work best when they reinforce clear values, offer fair ways to participate, and fit what recipients find meaningful. Treat formal awards as one part of a broader approach that includes manager and peer recognition.
What makes recognition meaningful?
Recognition is more useful when it names the contribution and why it mattered. A generic “good job” gives little context; praise that identifies the action and connects it to a team goal or organizational value makes the reason for recognition clear. Deliver it promptly and sincerely, and choose a private or public format that suits the recipient.
Employee preferences vary. Ask people how they like to be recognized rather than assuming that everyone wants public praise, a monetary reward, or a tangible award. Use more than one channel: verbal or written appreciation, peer-to-peer recognition, formal awards, and monetary or nonmonetary rewards can all have a place.
SHRM’s coverage of a Gallup and Workhuman survey conducted in February 2022 included 7,636 employees in the U.S. and additional respondents in western Europe. SHRM reported that 23 percent of respondents strongly agreed their recognition program met their needs; one-third strongly agreed recognition was authentic, one-quarter that it was equitable, and 19 percent that it was embedded in the culture. Only 10 percent strongly agreed they had been asked how they preferred to be recognized. These are dated survey findings, not current prevalence estimates, but they illustrate why asking employees and checking how recognition feels matter. How should you design fair employee awards?
Connect criteria to values and goals
Start by deciding what the awards are meant to reinforce. Link recognizable behaviors to organizational values or goals—for example, collaboration, service, safety, or improvement—so employees can understand what the award recognizes. Avoid criteria so broad that they invite popularity contests or so narrow that only a few roles can qualify.
Make the rules visible
Explain who is eligible, what behaviors qualify, how nominations work, who makes decisions, and what award formats are available. Clear criteria and a consistent process help employees see how decisions are made. Consider whether workers in different roles, locations, shifts, and levels of visibility have a genuine chance to be nominated and recognized.

Use varied formats, not a single definition of value
Choose an award format based on the contribution, recipient preference, timing, visibility, inclusiveness, and budget. A public announcement may suit someone who enjoys visibility; private thanks may be better for someone who does not. Monetary rewards, nonmonetary rewards, and tangible awards can complement appreciation, but none is a universal best choice.

Its strategic approach to recognition guidance also emphasizes connecting recognition to organizational purpose. How can managers and peers make recognition part of daily work?
Managers shape whether recognition is consistent or occasional. Give them practical guidance on how to notice contributions, describe them specifically, connect them to goals, and adapt delivery to employee preferences. Include the basics in onboarding or refresher training when appropriate, and make sure managers understand the formal award criteria as well as everyday recognition practices.
Peer recognition can widen appreciation beyond manager-to-employee praise. Make it easy for colleagues to recognize one another and explain what kinds of contributions are worth calling out. SHRM reported that 73 percent of organizations did not offer managers best-practices recognition training in its coverage of Gallup and Workhuman research. That dated figure is not a current estimate, but it underscores the value of giving managers guidance rather than assuming they already know how to recognize effectively. How do you include remote and distributed employees?
Use channels employees already rely on and make nomination, recognition, and award communication accessible to people working in different locations or schedules. Check whether in-person events, informal office conversations, or highly visible work are giving one group more chances to be noticed. Technology can help distribute recognition and improve access, but a platform cannot substitute for sincere, specific appreciation or clear award criteria. SHRM’s coverage of technology’s role in recognition describes technology as a support for recognition, not proof that software alone creates a meaningful culture.
How should you evaluate an awards program?
Do not judge a program by award volume alone. Review whether employees understand the criteria, feel recognition is authentic and fair, and see a connection between recognized behaviors and organizational goals. Ask employees what forms of recognition work for them and whether they can access the process. Review who is being recognized across roles and locations, then consider program costs and benefits against its purpose.
