Technology leaders need more than technical and analytical skill. In Lisa Pratico’s April 22, 2025, CIO opinion article, IQ, EQ and AQ are complementary lenses for thinking about how IT leaders make decisions, work with people and respond to change. They are not presented as a standardized leadership test, and the article’s recommendations should be read as guidance rather than proven causal rules.
What IQ, EQ and AQ mean in this leadership framework
Pratico uses the three terms to describe different capabilities that can matter when organizations adopt or manage technologies such as AI, cloud computing and automation. The definitions below reflect the CIO article’s usage, not a universal assessment system.
| Capability | Meaning in the article | Leadership application |
|---|---|---|
| IQ | Analytical thinking, reasoning, planning and risk management. | Use data and structured judgment to optimize operations and make technology decisions with business consequences in view. |
| EQ | Recognizing and managing one’s own emotions and those of other people. | Communicate, collaborate, resolve conflict and respond empathetically to colleagues affected by change. |
| AQ | The ability to adapt and function in changing environments. | Stay flexible, learn, recover from setbacks and adjust plans as circumstances shift. |
The point is not to maximize one quotient in isolation. Analytical rigor without attention to people can miss how a change affects teams; empathy without clear judgment can leave risks or operational requirements unaddressed; and adaptability without direction can become reactive rather than purposeful.
Why technology leadership calls for all three
Digital initiatives combine technical decisions with business priorities, organizational risk and changes to people’s work. Pratico’s argument is that leaders must connect technology choices to outcomes, communicate a vision and bring people across functions into alignment. IQ helps frame the decision and its risks; EQ helps explain it and work through disagreement; AQ helps leaders revise their approach as conditions change.

That is a practical way to organize the demands of the role, not proof that a particular blend of IQ, EQ and AQ guarantees innovation or successful transformation. Broader research also uses different models. Weber and colleagues’ 2022 study developed a digital-transformation leadership framework from qualitative work and tested a measurement scale for its identified roles, supporting a view of digital leadership as a set of behaviors rather than this exact three-part formula. A 2024 study of digital-leadership attributes likewise describes a broader Leadership 4.0 set that includes intelligence, emotional, digital and agility/adaptability capabilities.
How leaders can apply the framework to technology change
Connect technical choices to business outcomes
Start by making the intended outcome clear: what operational need or business priority is the technology meant to address? Use analysis to compare options and risks, then explain the decision in terms that people outside IT can understand. This joins IQ’s planning and reasoning with EQ’s communication rather than treating technical sophistication as the outcome by itself.

Allow experimentation within guardrails
Pratico recommends balancing risk management with experimentation. In practice, that means defining the boundaries of a test before it begins: what may be tried, what risks require controls, who is accountable, and what evidence would justify continuing or stopping. This preserves room to learn without treating every experiment as an unchecked deployment.
Build alignment across functions
Technology change often affects people beyond the IT team. Invite relevant teams into the conversation early, make trade-offs visible and address concerns directly. EQ is useful here as a discipline of listening and managing conflict; it does not mean avoiding hard decisions or promising that every stakeholder will agree.
Do these 3 things before closing this tab:
1Repair Windows errors before they cause bigger problems2Fix the driver behind crashes, sound loss and screen glitches3Clear out junk files and repair common Windows errorsMake adaptation part of the plan
AQ is most useful when leaders treat learning as ongoing. Establish a way to review what is working, what has changed and whether assumptions still hold. Then adjust the plan when new information warrants it. Adaptability is not simply speed: a leader also needs enough analytical discipline to distinguish a meaningful change in conditions from pressure to change direction without reason.
Support continuous learning
Pratico’s recommendations include supporting learning as technology and work evolve. Leaders can make that concrete by giving teams time to build relevant skills, sharing lessons from experiments and explaining how responsibilities may change. The goal is not to assume that everyone will adapt at the same pace, but to make learning and communication part of the change effort.

The human side: emotional intelligence and technostress
Digital change can create uncertainty for employees as roles, tools and expectations shift. A 2024 Business Horizons article examines how digital leaders’ emotional intelligence may help mitigate employee technostress and identifies communication, transparency and trust as relevant strategies. This supports paying attention to the human experience of change; it does not establish that a general EQ score causes better transformation outcomes.
For a leader, the practical implication is to communicate what is known, be candid about what remains uncertain, and create opportunities for employees to raise concerns. These actions make change easier to understand and discuss without implying that communication alone removes the pressures associated with new technology.
What this framework can—and cannot—tell you
- Use it as a conversation aid: IQ, EQ and AQ can help leaders ask whether a decision is analytically sound, considerate of people and responsive to change.
- Do not treat it as a validated three-part score: the CIO article supplies working definitions, but the sources do not establish a standardized IQ/EQ/AQ leadership assessment.
- Name the framework you mean: digital-leadership research identifies multiple roles and capabilities, and frameworks differ in whether they focus on individual behavior, relationships, organizational transformation or digital-specific skills.
- Avoid claims of guaranteed results: the cited material does not show that balancing these three capabilities by itself causes innovation, resilience, growth or transformation success.
