For employees in the organizations studied, reduced-hours four-day-week programs were associated with better well-being and job satisfaction. The clearest distinction is what “four-day week” means: the reported gains concern arrangements that cut working time without cutting pay, not simply compressing the same hours into four longer days.
What the evidence says about well-being and job satisfaction
A 2025 study published in Nature Human Behaviour analyzed 2,896 employees at 141 organizations in Australia, Canada, Ireland, New Zealand, the UK and the USA. Its abstract reports improvements in burnout, job satisfaction, mental health and physical health after organizations introduced a four-day week without reducing pay. The same pattern was not observed in 12 control companies. Read the study abstract.
This is evidence of outcomes in participating organizations, not a guarantee that every employer or employee will see the same results. The available abstract supports those population and outcome details; it does not establish that any schedule labeled a four-day week will produce them.
Does a four-day workweek reduce burnout?
In a UK pilot, 61 organizations and just under 3,000 workers took part in a six-month program from June to December 2022. Working time was reduced by 20% without a reduction in pay. A UKRI summary published in 2023 reported that 71% of employees had reduced burnout and 39% were less stressed. These are reported results for the pilot’s participants, not predicted effects for other workplaces. UKRI’s pilot outcomes summary.

Does a four-day week mean fewer hours or longer days?
No single schedule defines the phrase. In the UK pilot, employers used different arrangements: some closed for a shared three-day weekend, some staggered days off to maintain coverage, and others shortened each working day. The intervention aimed to reduce total working time by 20% while maintaining pay. UKRI’s account of the pilot’s design.
A four-by-ten-hour schedule is different: it places the same weekly hours into four longer days rather than reducing hours. Findings from a reduced-hours program should not be treated as evidence about compressed schedules. When assessing an employer’s policy, check both weekly hours and pay—not just the number of days on the calendar.

What UK pilot participants reported beyond burnout
The UKRI summary also reported changes in work-life balance and organizational outcomes. Each figure below applies to the UK pilot, not to four-day schedules generally.

The revenue result comes from a small subset of the pilot and should not be used as a general forecast. The other figures describe the participating UK organizations and workers as reported by UKRI; they do not establish that an individual employer will reproduce them. Did participating employers keep the four-day week?
UKRI reported that 56 of the 61 participating companies continued with a four-day week after the pilot, and 18 had confirmed the arrangement as permanent in its 2023 account. A later UKRI summary said 56 were still operating a four-day week one year after the pilot. These figures indicate that many participants retained the policy, but do not by themselves show why each employer continued or whether the model would suit other organizations.
What employers changed—and what they still need to assess
The UK pilot involved preparation as well as changes to schedules. UKRI describes two months of preparation, including workshops and mentoring. Employers then tried different ways to maintain operations, including staggered coverage, shorter meetings and technology intended to support efficiency. These are reported approaches, not a guaranteed formula for reducing hours successfully.

For workers considering a new schedule, or employers evaluating one, the main practical questions are:
- Workload: Are responsibilities genuinely reduced or redesigned, or is the same amount of work being squeezed into fewer hours?
- Coverage: Can customers, patients, students or colleagues still get support on days when part of the workforce is off?
- Fairness: Do workers in roles that require daily coverage receive an equitable arrangement compared with those who can take a shared day off?
- Pay and security: Is pay maintained, and are jobs or hours protected as the new schedule is introduced?
- Evaluation: Will the organization track well-being and job satisfaction alongside service quality, absences, retention and workload?
UKRI’s qualitative account explicitly considered fairness, inclusion and job security. Those questions matter because the pilot results do not establish that every organization can reduce hours without creating workload or service problems.

How Iceland’s experiments fit into the evidence
Eurofound’s 2024 working-paper literature review describes Icelandic working-time experiments spanning 2015–2019 that affected 2,500 employees, alongside agreements that followed. It cautions that the exact scale of working-time reductions across public and private sectors is unclear in the English-language evidence. Iceland is useful historical context, but its reported scale should not be read as a directly comparable estimate of a uniform four-day-week intervention. Eurofound’s review is identified as a working paper and did not undergo the agency’s full evaluation and editorial process.
How to interpret the findings
Together, the sources support a measured conclusion: reduced-hours schedules with pay maintained can improve reported employee outcomes in participating organizations, and the UK pilot also recorded favorable work-life and organizational results. The evidence does not make the four-day label sufficient to judge a policy. The number of hours worked, pay arrangements, workload, access across job types and service coverage all shape what the policy actually means.
The source types also differ. The 2025 Nature Human Behaviour details available here come from its abstract, while UKRI’s accounts summarize the UK pilot rather than presenting full trial papers. Eurofound’s Iceland review is a working paper. Those qualifications are reasons to avoid turning reported results into universal promises.
