En comportamiento organizacional, depende de cómo se comparte y procesa la información, de la coordinación entre las personas y del contexto del equipo. La evidencia vincula la comunicación con el desempeño grupal, pero apunta a que la calidad y el tipo de intercambio importan más que contar interacciones.
Qué significa colaborar en una organización
Colaborar es coordinar esfuerzos para alcanzar un objetivo compartido. Requiere que las personas intercambien información, comprendan cómo se conectan sus tareas y ajusten su trabajo cuando cambian las necesidades del equipo. Por eso, comunicación, trabajo en equipo y compromiso organizacional pueden relacionarse, aunque no sean conceptos intercambiables.
La comunicación permite poner en común información y perspectivas; el trabajo en equipo organiza contribuciones interdependientes; y el compromiso organizacional alude a la relación de una persona con la organización. En un estudio de docentes de universidades públicas peruanas, estos tres aspectos estuvieron significativamente relacionados, pero el diseño del estudio no demuestra que uno cause automáticamente los otros.
Qué dice la evidencia sobre comunicación y desempeño
La calidad importa más que el recuento de mensajes
Un meta-análisis de Marlow y sus coautores, publicado en 2018 en Organizational Behavior and Human Decision Processes, encontró una relación más fuerte entre la calidad de la comunicación y el desempeño del equipo que entre la frecuencia de comunicación y ese desempeño. En términos prácticos, una conversación útil que permite entender, integrar o aplicar información puede ser más relevante que aumentar el número de mensajes o reuniones.

El resultado describe asociaciones observadas en estudios de equipos; no prueba que una práctica aislada produzca mejores resultados en todos los lugares de trabajo. El análisis también encontró que el tipo de comunicación y la virtualidad del equipo moderaban la relación. Por ello, no conviene reducir toda comunicación a una sola medida ni asumir que una rutina eficaz en un equipo presencial funcionará igual en uno remoto.
La evidencia de universidades públicas peruanas
Heredia-Laura y Sullca-Tapia estudiaron en 2022 a 1.236 docentes de universidades públicas de tres ciudades peruanas mediante un diseño cuantitativo correlacional. Hallaron relaciones significativas entre comunicación, trabajo en equipo y compromiso organizacional. La cifra corresponde a la muestra de ese estudio, no a una estimación de todos los trabajadores ni a una tasa general de colaboración eficaz.

Como el estudio fue correlacional y se centró en docentes de una población y un contexto específicos, no permite concluir que cambiar la comunicación cause por sí solo una mejora del trabajo en equipo o del compromiso, ni que el mismo patrón se replique idénticamente en otras organizaciones.
Cómo reconocer una colaboración de calidad
En vez de fijarse únicamente en cuántas veces se comunica el equipo, observe si la comunicación ayuda a realizar el trabajo:

Estos puntos son una guía práctica para evaluar intercambios, no una escala validada ni una garantía de rendimiento. La síntesis de Marlow y sus coautores respalda prestar atención a la calidad, el tipo de comunicación y el contexto, no una receta universal de mayor frecuencia.
Barreras de comunicación y escucha activa
El material formativo de la Comisión Nacional de Bioética de México distingue barreras semánticas, físicas, personales y del proceso. La clasificación ayuda a localizar por qué un mensaje no llega o no se entiende: puede depender de las palabras utilizadas, del entorno, de las personas involucradas o de cómo se organiza el intercambio. El documento es una guía educativa, no un ensayo que mida causalmente la eficacia de estas prácticas.

La escucha activa puede ayudar a comprobar que las personas se entienden. Entre los elementos que recoge ese material están la paráfrasis, el respeto y el resumen. En la práctica, quien escucha puede expresar con sus propias palabras lo que entendió y resumir el acuerdo o el siguiente paso, dejando espacio para que la otra persona corrija una interpretación equivocada.

- Identifique el objetivo de cada intercambio. Antes de añadir una reunión o un canal, determine qué decisión, coordinación o problema debe resolver.
- Revise si la información se entiende y se puede usar. Pregunte qué necesita saber cada persona, qué quedó acordado y qué tarea sigue.
- Busque barreras concretas. Compruebe si hay términos ambiguos, distracciones o problemas de coordinación que estén dificultando el intercambio.
- Adapte la comunicación al equipo. Considere el trabajo presencial o virtual, la familiaridad entre integrantes y la naturaleza de las tareas.
- Evalúe el resultado, no solo la actividad. Revisar si las personas lograron coordinarse y avanzar es más informativo que limitarse a contabilizar mensajes o reuniones.
Estos pasos traducen los hallazgos en preguntas de gestión; no son intervenciones cuya eficacia haya sido probada por los estudios citados. Su utilidad dependerá de las tareas y de las condiciones del equipo.
