Questions to Ask Before Accepting a Mortgage Industry Job Offer

A mortgage job title can hide major differences in duties, pay and licensing. Ask these questions and compare the written terms before accepting.

Before accepting a mortgage-industry job, get clear answers about the actual duties, how pay is earned, licensing responsibilities, workload and written employment terms. A title such as “loan officer” does not reveal whether the job is mainly origination, processing, underwriting, servicing or customer support—or how much sales activity it includes. Compare the complete written offer and compensation plan, not just the headline salary or commission opportunity.

Start by clarifying what the job actually involves

Mortgage-industry roles differ. Even loan officers may gather and review applicants’ financial information, explain loan products and terms, review agreements for compliance, and market or solicit business. Mortgage loan officers may also build referral relationships or meet clients away from the office, according to the U.S. Bureau of Labor Statistics (BLS).

Ask the hiring manager to describe a typical week and explain how performance will be judged. Be specific about where the work sits in the loan process and whether the job includes sales or business development.

  • What portion of the role involves origination, processing, underwriting, servicing, customer support or sales?
  • Are leads supplied, referred or self-generated? Is prospecting, realtor networking or other marketing expected?
  • What are the first 90-day targets and ongoing goals? Are applications, funded loans, loan volume, file quality, customer outcomes or compliance measured?
  • Who supervises the work, and how are errors, escalations and file quality reviewed?

Get the complete compensation formula in writing

Pay may be salary, hourly wages, a draw, a fixed amount per loan, a percentage-based commission, a bonus or a combination. The BLS says loan-officer pay varies widely by employer; the Consumer Financial Protection Bureau (CFPB) also describes several possible pay methods. Those descriptions do not establish what a particular employer’s plan provides.

Ask the employer to walk through the written plan, including exactly when compensation is earned and paid. Clarify what happens to loans in progress if you leave and whether thresholds, caps or reversals apply.

  • Which amounts are guaranteed, and which depend on production or other conditions?
  • What event earns commission, and when is it paid?
  • Can pay be capped, reduced, reversed or clawed back? How are pipeline loans treated if they close after departure?
  • Can the plan change? How will changes be communicated and documented?
  • What benefits are included, when does eligibility begin, and do employee contributions or vesting periods apply?

Federal loan-originator rules restrict compensation based on mortgage transaction terms and address dual compensation and steering. Ask how the employer reviews its compensation practices for compliance. The CFPB’s loan-originator compensation rule overview notes that the agency withdrew several prior guidance documents on May 12, 2025, including Bulletin 2012-02. Do not treat that withdrawn bulletin as current guidance.

Confirm licensing, registration and the work allowed while you wait

The path depends on the job, employer and states where you will work. BLS describes a mortgage loan officer licensing pathway that includes prelicensing courses, a national exam and annual renewal, with possible additional state requirements. The SAFE Act regulations distinguish federal registration for covered employees of financial institutions from state licensing and registration for others. CFPB materials also describe temporary authority as conditional; it is not a general permission to originate in a new state.

  • Does this position require state licensing, federal registration or neither? In which states and under which legal entity?
  • Who pays for education, exam fees, background checks, renewals, continuing education and license transfers?
  • What happens if an application is delayed or denied?
  • What training, mentoring, file review and compliance support will be available?
  • When may you begin origination activities, and what work may you perform before licensing or registration is complete?

Ask the employer and relevant state regulator to confirm the requirements for your precise role and location. A license in one state does not by itself establish that you may originate in another.

Ask about hours, location and employment classification

BLS reports that most loan officers work full time, some work more than 40 hours, and mortgage officers may travel or meet customers outside the office. Ask directly about the normal schedule and busy periods, rather than relying on a general description of the position.

  • What are normal and peak hours? Are evenings, weekends, travel, client meetings or on-call availability expected?
  • Is the role office-based, remote or hybrid? What equipment or business expenses are reimbursed?
  • Is the role classified as an employee or contractor, and as exempt or nonexempt? How are hours recorded and overtime handled?

The U.S. Department of Labor’s mortgage loan officer interpretation explains that a job title alone does not determine whether a position is exempt; actual duties and compensation matter. Ask how the employer classifies the role and what that means for your hours and overtime.

Review the whole offer before you accept

Ask for time to read the complete offer, commission plan and any related agreements. In addition to pay and benefits, look for training repayment terms, confidentiality provisions, non-solicitation or non-compete language, arbitration provisions, and termination or notice obligations. The effect and enforceability of employment restrictions depend on the documents and jurisdiction; mortgage regulatory materials do not resolve those contract questions.

Compare offers across the terms that affect both earnings and day-to-day work:

What to compare Questions to answer
Guaranteed pay What base or hourly pay is guaranteed? Is there a draw, and what are its terms? Is there a ramp period?
Variable pay What is the commission formula, earning event and payout timing? Are there thresholds, caps, reversals or special rules for pipeline loans?
Role and targets What are the actual duties, lead sources, prospecting expectations, production goals, quality standards and supervision?
License support Which license or registration is needed, where is it valid, who pays associated costs, and what work is allowed while an application is pending?
Workload What hours, travel, client meetings, office or remote schedule, and peak-period demands are expected?
Total package What benefits, leave, reimbursements and training are included? Are there repayment obligations or written restrictions?
Compliance practices What training, file review, consumer-protection procedures and escalation paths are in place? How are compensation practices reviewed?

If pay depends heavily on commission, evaluate the guaranteed portion separately from variable earnings. Ask the employer to explain the ramp-up assumptions and how pipeline timing affects pay; do not assume a projected production level is guaranteed.

Use labor-market figures as context, not a personal forecast

BLS reported a median annual wage of $76,690 for loan officers in May 2025. In the same broad U.S. occupational data, the lowest 10 percent earned less than $39,430 and the highest 10 percent earned more than $153,180. These figures cover loan officers as an occupation, not only mortgage roles, and cannot predict what a specific employer will pay an individual candidate.

BLS projected 1% employment growth for loan officers from 2025 to 2035 and about 17,100 openings per year on average over that period, with most openings expected from replacement needs rather than new occupational growth. These projections describe the occupation, not a particular employer’s hiring plans.
