They can describe the same schedule—four eight-hour days—but they are not interchangeable: a four-day week can involve longer days and more than 32 hours, while a 32-hour week can be spread across five days. For a team, the better fit depends on coverage, pay and overtime rules, fairness across roles, and whether work can be redesigned without harming service or output.
What is the difference between a four-day week and a 32-hour week?
The terms describe different dimensions of a schedule. “Four-day” specifies the number of workdays; “32-hour” specifies the total hours in a week. A common version combines them as four eight-hour days, but other arrangements are possible.

- Four days, 32 hours: Four eight-hour days, with a 32-hour weekly total.
- Four days, more than 32 hours: The existing weekly hours are compressed into four longer days. This changes the distribution of work, not necessarily its total.
- 32 hours, five days: The weekly total is reduced but distributed across five shorter days.
For clarity, write the proposed weekly cap and daily schedule separately. Also specify whether pay stays the same, how overtime is counted, and whether the reduction is a permanent policy or a trial. A four-day label alone does not establish any of those terms.
What does the evidence say about shorter working hours?
The most detailed evidence in the cited material concerns a UK pilot that ran from June through December 2022. According to UK Research and Innovation (UKRI), 61 organizations and just under 3,000 workers took part. The organizations committed to a 20% reduction in working time for six months without reducing pay. The “four-day week” label covered different designs: some organizations closed for a shared three-day weekend, some staggered days off, and some reduced time on each working day.

That distinction matters: the pilot tested reduced working time implemented in several ways. It was not a controlled, head-to-head comparison of four workdays against 32 hours spread across another number of days. UKRI describes a combination of quantitative survey work led by Boston College researchers and qualitative interviews led by researchers at the University of Cambridge and University of Salford. The results are reported outcomes among participating organizations, not guaranteed effects for a different employer.
UKRI’s 2024 summary reported that 90% of participants wanted to continue at the end of the trial; more than two thirds reported lower burnout, 39% said they were less stressed, and 40% reported fewer sleep difficulties. It also reported that 60% found it easier to combine paid work with care responsibilities and 62% found it easier to combine work with social life. These are participant reports, not predictions for a particular team.

Among the 23 organizations able to provide revenue data, average revenue increased by 1.4%. That revenue figure applies only to those 23 organizations, not all 61 participants. In UKRI’s one-year follow-up, 56 of the 61 organizations were still operating a four-day week.

A separate, later UK pilot is not the same study: the 4 Day Week Foundation research index reported in July 2025 that 17 companies and nearly 1,000 workers took part, and all 17 companies chose to continue shorter hours after the trial. This adds another example of continued adoption; it does not establish which schedule pattern is best for other teams.

How should you choose a schedule for your team?
Compare the actual arrangements you could implement rather than relying on the labels. A shared day off can simplify coordination, while staggered days or shorter days may make continuous coverage easier. Neither solves every role or service need automatically.
| Decision factor | Questions to answer |
|---|---|
| Service and customer coverage | When must clients, patients, or users be able to reach the team? Can a shared closure meet that need, or do you need staggered days off or five shorter days? |
| Weekly hours, pay, and overtime | Is the plan a true reduction in total hours or compressed hours? What weekly cap applies, how will overtime be recorded, and will pay change? |
| Distribution across days | Will people share a day off, rotate days off, or work shorter days across five days? How will meetings and handoffs work? |
| Role equity and inclusion | Can frontline, shift-based, caregiving, and support roles receive an equivalent time benefit? How will you address fairness and job security? |
| Work redesign | Which meetings, interruptions, duplicate approvals, or low-value tasks can be reduced? Without changes, less scheduled time may simply make work more intense. |
| Success measures | Which service standards, output measures, wellbeing indicators, absence, retention, overtime, and customer impacts will you track? |
Choose the pattern that meets your coverage requirements while giving affected roles a clear and fair arrangement. If the proposal is a compressed week, state that plainly: longer days with unchanged weekly hours are not a reduction in working time. If the goal is to reduce hours, set a genuine weekly cap and make sure workload expectations reflect it.

How can a team test the schedule responsibly?
The UK pilot included two months of preparation, workshops, and mentoring before its six-month trial, according to UKRI’s account of implementation. Its implementation reporting cited shorter meetings and technology as examples of ways participating companies reduced working time without compromising productivity. These are possible approaches, not a universal formula.
- Define the arrangement. Record workdays, daily hours, weekly cap, pay treatment, overtime rules, start date, trial length, and which roles are covered.
- Map coverage and handoffs. Identify service hours, peak demand, decision-makers, and work that needs a colleague’s response on a day off. Set a rota or shared closure policy where needed.
- Identify work to change. Review meetings, approvals, interruptions, and duplicate tasks. Decide which changes will reduce hours rather than merely compress the same workload.
- Set a baseline and review measures. Before the trial, record the measures that matter to the team—such as service response, output, customer impact, overtime, absence, retention, and employee wellbeing—and choose review dates.
- Check role equity during the trial. Ask whether the arrangement works for frontline and support roles as well as office-based roles; adjust coverage or scheduling if benefits and burdens are uneven.
- Decide using the results. Compare outcomes with the baseline and stated service standards. Continue, revise, or end the arrangement based on the evidence from your own operation.
The available evidence does not establish a universal implementation formula or a winner among four eight-hour days, five shorter days, and other patterns. A well-defined trial can help a team learn which arrangement fits its workload and service needs.
