The most reliable way to compare benefits in two U.S. job offers is to measure what each plan promises or contributes, how much of the employer-funded value you would keep at the point you may leave, and—if the benefit is an investment account—how the investment menu and fees could affect the balance. Use the same salary path, service period, employee contribution rate, retirement age and clearly labeled investment assumptions for every offer. Treat health insurance and other benefits as separate parts of the package unless you have a defensible method for valuing them in the same terms.
Why a benefits package has no single universal retirement dollar value
A retirement benefit is not a coupon with one objective cash price. A defined benefit pension promises an income calculated under the plan’s formula. A defined contribution plan, such as a 401(k), builds an account whose ending value depends on contributions, investment gains or losses and fees. The value you can actually keep also depends on eligibility, vesting and the date you leave.

That means a larger advertised match is not automatically better than a pension, and a pension formula cannot be compared fairly with a 401(k) contribution by looking at one percentage. The comparison must answer three questions:

The U.S. Department of Labor explains these distinctions in What You Should Know About Your Retirement Plan and Types of Retirement Plans. Your employer’s current plan documents, however, control your personal result.

Start by identifying the retirement plan type
| Feature | Defined benefit pension | Defined contribution plan |
|---|---|---|
| What the plan provides | A specified benefit, usually an income payable under a formula involving factors such as salary and years of service. | An individual account funded by employee and possibly employer contributions; the ending balance reflects contributions, investment results and fees. |
| Main value drivers | Accrued service, salary history, retirement age, the formula’s benefit multiplier and payout form. | Contribution rate, eligible compensation, vesting, investment performance, fees and time invested. |
| Market risk | The plan sponsor generally bears investment risk for the promised formula benefit, subject to plan funding and legal protections. | The account holder bears investment gains and losses; no projected market return is guaranteed. |
| What to request | Summary Plan Description (SPD), benefit formula, vesting schedule, retirement-age estimate and survivor or payout provisions. | SPD, contribution and eligibility rules, vesting schedule, investment menu, fee disclosures and any personalized account projection. |
Some employers offer both types. Record each arrangement separately rather than treating a pension and a 401(k) contribution as interchangeable.
Collect the documents before assigning a value
Ask each employer’s benefits or human-resources team for the current documents that apply to your employee class. A summary in a recruiting presentation may omit conditions that materially change the result.
- Get the Summary Plan Description. It should describe eligibility, waiting periods, contributions, vesting, distribution rules and other operating terms. The SPD is the starting point for both pension and account-based plans.
- Request fee and investment disclosures for a defined contribution plan. Compare the available funds, administrative charges, individual-service fees and any fees charged against an account or investment option.
- Ask for a pension estimate under your assumptions. Request an estimate at the service duration and retirement age you intend to test, not only an estimate at normal retirement after a full career.
- Confirm your employee classification and location. Collective-bargaining units, subsidiaries, part-time status and public-sector employment can be covered by different rules.
- Record the document date. Plan terms and tax rules can change. Use the version in force for the offer and ask how amendments affect a new hire.
Retirement-plan protections under the Employee Retirement Income Security Act (ERISA) apply to many private-sector plans, but not every arrangement. The Department of Labor’s ERISA explanations describe the scope and participant protections; do not assume a public-sector or other non-ERISA plan follows the same rules.
Build one comparison row for each offer
Use a worksheet with one row per job and the same assumptions in every row. Do not place a single “benefits value” beside an offer until the underlying terms are visible.
| Worksheet field | What to enter | Why it matters |
|---|---|---|
| Plan type | Defined benefit, defined contribution or both. | Determines whether you are valuing a formula promise, an account or two separate benefits. |
| Eligibility and waiting period | Hire-date eligibility, hours requirement, entry dates and any probationary period. | A contribution or accrual that starts later has less time to grow. |
| Employer funding | Match formula, nonelective contribution, profit-sharing rule or pension-accrual formula. | “Employer match” by itself does not state the amount you will receive. |
| Eligible compensation | Definition of pay used for contributions or the pension formula, including bonuses, overtime or commissions if specified. | A percentage of base pay can produce a different result from the same percentage of total compensation. |
| Employee contribution | The rate you will contribute, plus any automatic-enrollment or escalation rule. | For a defined contribution plan, your savings rate affects the account as much as the employer contribution. |
| Vested share at departure | The percentage of employer-funded money nonforfeitable on your expected departure date. | Unvested employer contributions may be forfeited when you leave. |
| Service and salary path | Expected years with the employer, starting pay, raises and retirement age. | Pension accruals and account contributions are sensitive to time and pay. |
| Investments and fees | Investment options, expense ratios, recordkeeping or administrative fees and transaction charges. | Two equal contributions can produce different balances after costs and investment results. |
| Portability and payout | Rollover or distribution choices, pension commencement options and survivor provisions. | The value you can use, and when you can use it, may differ even when the headline benefit is similar. |
How to compare defined contribution plans
1. Translate the employer formula into an annual contribution
Write the exact formula, not a recruiting shorthand. A match may depend on the percentage you defer, the compensation counted, a per-pay-period calculation, a year-end true-up or conditions such as working a stated number of hours. The Internal Revenue Service notes that employer contribution and vesting rules vary by plan.
For an illustrative calculation only, suppose one offer matches 50% of the first 6% of eligible pay and you earn $80,000 while contributing 6%. The annual employer contribution before vesting would be $2,400 (0.50 × 0.06 × $80,000). That arithmetic is not a statement about a typical plan; replace every input with the terms in the SPD.
2. Check eligibility and timing
Determine when you may begin contributing and when the employer contribution begins. A six-month waiting period, an entry date after the waiting period or a requirement to complete a year of service can materially reduce the first-year amount. Confirm whether the employer contribution is deposited each payroll or later reconciled.

3. Apply vesting at the date you might leave
Your salary deferrals and the investment earnings on those deferrals are fully vested. Employer contributions and their earnings may vest immediately or under a schedule. The IRS describes traditional 401(k) vesting schedules, while the Department of Labor provides examples of permitted schedules; those examples are not a prediction of what your employer uses.
Calculate the nonforfeitable amount at each realistic departure point—for example, after one, three and five years—using the actual schedule. If an account contains $18,000 of employer contributions and you are 60% vested at departure, the vested employer-funded portion is $10,800 before considering investment gains or losses. The unvested portion is not part of the value you should carry into a job-offer comparison.
4. Compare investment menus and total fees
List the funds or portfolios you would realistically use, their disclosed expense ratios and plan-level or participant-level charges. Look for a broad range of asset classes, a low-cost diversified option and the ability to obtain information needed to monitor the account. Fees reduce the balance whether markets rise or fall; a lower employer contribution can sometimes be offset by materially lower costs, but that conclusion requires an explicit model rather than a slogan.
5. Model a range, not one guaranteed ending balance
Use the same starting salary, annual pay growth, employee contribution rate, employer contribution and service horizon for every offer. Then show at least a lower, middle and higher return assumption, each clearly labeled as an illustration. Deduct the stated fees in each scenario. Do not describe any projected return as guaranteed, and do not compare one offer using a nominal return with another after-fee return.

ending balance = prior balance × (1 + net return) + employee contribution + vested employer contribution
For a more precise payroll model, make contributions at the actual payroll frequency and apply the plan’s vesting rule when you calculate the amount retained. A spreadsheet should show contributions, investment growth, fees and forfeited employer money in separate columns so a reader can see what drives the result.
6. Test portability and access
Ask what happens when you leave: whether the account can be rolled to another eligible plan or an individual retirement account, whether a small balance is subject to a mandatory distribution process, and which distribution choices are available. These administrative details do not change the contribution formula, but they affect how easily you can preserve and use the benefit.
How to compare a defined benefit pension
Read the formula as a service-and-salary promise
A pension formula commonly combines a benefit multiplier, years of credited service and a measure of salary. The exact definition might use final average pay, career-average pay or another measure stated in the plan. Record the formula exactly and ask the administrator to calculate the benefit using your expected service and salary history.

Do not substitute a generic percentage for the plan’s estimate. A formula can reward additional service and salary growth, so an estimate at normal retirement may be very different from the deferred benefit available if you leave after a shorter period.

Request estimates at the dates that matter
Ask for at least two estimates: the benefit if you leave at your likely job-change date and the benefit if you remain until the retirement age used in the plan illustration. State the assumed salary path, credited service, retirement age and commencement date. If the plan offers early-retirement reductions, include them in the estimate rather than treating the unreduced normal-retirement amount as immediately available.
Confirm vesting and deferred-benefit rules
A pension can have a vesting requirement even though the formula appears generous. Verify the service needed to receive a nonforfeitable benefit and what happens after you leave before retirement. Ask whether the benefit is paid as a single life annuity, a joint-and-survivor annuity or another permitted form, and how survivor choices change the amount.
Understand protection without treating it as a full guarantee
Most traditional defined benefit plans have federal Pension Benefit Guaranty Corporation protection within legal limits. That protection does not mean every promised dollar is insured or that PBGC guarantees a particular plan’s full formula benefit. Review the plan’s funding and the applicable limits in the materials provided by the plan and PBGC before assigning a value.
Compare vesting and portability before comparing headline amounts
Vesting is often the largest source of error in a short-term job comparison. A contribution that appears in an account statement may include employer money you would lose if you leave. For each offer, create a vesting timeline and mark the date you realistically expect to change jobs.
Quick wins for a faster PC:
Fix the driver behind crashes, sound loss and screen glitchesFind Drivers →Repair Windows errors before they cause bigger problemsFix Now →- Immediate vesting: Employer-funded contributions are nonforfeitable as soon as the plan provides, subject to its terms.
- Cliff vesting: A worker may receive none of the employer-funded portion until a specified service point, then become fully vested.
- Graded vesting: The nonforfeitable percentage increases with service.
These labels describe common structures, not the schedule for a particular employer. Use the schedule in the SPD. Also check whether a break in service, rehire or a forfeiture-and-restoration rule changes the calculation.
For pensions, portability usually means preserving a deferred benefit rather than moving an account. For defined contribution plans, portability may include a direct rollover. Compare the amount preserved, the timing of access and any distribution restrictions instead of treating the word “portable” as a complete valuation.

Keep health insurance and other benefits as separate components
Employer-paid health coverage generally receives favorable federal tax treatment, with exceptions described by the IRS. That tax treatment does not create a reliable universal conversion into retirement dollars. Premiums, deductibles, networks, employer subsidies, dependent coverage and your expected medical use vary too much for one retirement-value number to be defensible without personal assumptions.
Use a package scorecard with separate rows for:
- Retirement plan value retained at each service horizon.
- Employee health premiums and expected out-of-pocket exposure.
- Paid time off, disability coverage, life insurance and flexible spending or health savings arrangements.
- Equity, bonuses and other compensation whose terms are documented separately.
If you need a total compensation decision, show these rows side by side and label subjective estimates. Do not hide uncertainty by adding a precise health-benefit dollar figure to a pension estimate.
A worked comparison using explicit assumptions
The following example demonstrates the method; it is not a market average or an estimate for any named employer.
| Assumption | Offer A: account plan | Offer B: pension plus account plan |
|---|---|---|
| Starting salary | $80,000 | $80,000 |
| Annual salary growth | 3% illustration | 3% illustration |
| Service tested | 10 years | 10 years |
| Employee contribution | 6% of eligible pay | 6% of eligible pay to the account plan |
| Employer funding | 50% match on the first 6% of eligible pay | 3% nonelective account contribution plus a pension formula stated in the SPD |
| Investment assumption | 5% annual return before fees, used only for illustration | 5% annual return before fees for the account portion, used only for illustration |
| Pension estimate | Not applicable | Request a plan estimate at 10 years and at the intended retirement age; the formula and result are plan-specific. |
For Offer A, the first-year employer match under these assumptions is $2,400. For Offer B, the first-year nonelective contribution is $2,400, but the pension may add a separate deferred benefit. The comparison is not complete until you apply each plan’s vesting schedule, fees, salary definition and departure rules. If Offer B’s pension requires more service for vesting, its apparent extra value may be partly or wholly unavailable at a 10-year departure; if Offer A has materially higher fees, its account projection may be lower despite the same first-year employer contribution.
Run the account projections with identical return and fee scenarios, then place the pension estimate beside them as an income stream or actuarial value only if you have a defensible conversion method. Otherwise, report the pension as the promised annual benefit under stated assumptions rather than manufacturing a single account-equivalent number.
Common comparison mistakes and how to correct them
Counting the maximum match when you will not contribute enough
Problem: A posting advertises a maximum match, but your planned deferral or the payroll formula does not reach that maximum.
Correction: Calculate the employer amount at your actual contribution rate and confirm whether a year-end true-up changes it.
Do these 3 things before closing this tab:
1Clear out junk files and repair common Windows errors2Scan for outdated or missing drivers - takes under a minute3Repair Windows errors before they cause bigger problemsIgnoring vesting because the account statement shows the money
Problem: You count all employer contributions even though some are forfeitable at your likely departure date.
Correction: Apply the plan’s vesting percentage to employer contributions and related earnings, and show the forfeited amount separately.

A decision checklist for two job offers
- Classify every retirement arrangement as defined benefit, defined contribution or both.
- Obtain the current SPD, fee disclosures, investment information and personalized pension or account estimates.
- Write the employer contribution or pension formula exactly, including eligible pay and conditions.
- Record eligibility dates and calculate the first year in which each benefit can accrue.
- Choose one service horizon and one salary path, then use them for every offer.
- Set the same employee contribution rate for account plans unless you are intentionally testing a different savings behavior.
- Apply each plan’s vesting schedule at every departure date you are considering.
- Model account plans with explicit investment and fee scenarios; label returns as assumptions, not guarantees.
- Request pension estimates at the relevant departure and retirement ages, including survivor and payout options.
- Compare portability, rollover or deferred-benefit rules and access timing.
- Score health coverage, paid leave, insurance and other benefits separately from retirement value.
- Record what remains unknown and ask the plan administrator for a written answer before accepting an offer.
If the offers remain close after this process, the deciding factor may be your expected tenure and risk preference: a pension can be especially sensitive to staying long enough for additional accrual, while an account plan exposes you to investment outcomes but may offer clearer portability. That is a personal decision, not a universal ranking.
When professional help is worthwhile
Consider an independent financial professional or tax adviser when a pension has complex early-retirement, survivor or lump-sum choices; when you are comparing a public-sector plan with a private plan; when a rollover could trigger tax consequences; or when your expected service horizon spans multiple vesting thresholds. Give the adviser the actual SPD, fee disclosures and written estimates. A generic online calculator cannot replace those plan-specific terms.
